部屬人格特質與主管對部屬信任之關係— 以領導型態為調節變數A Dyadic Study of the Relationship between Subordinate Personality Traits and Supervisor Trust: Leadership Styles as Moderator的對偶研究

摘要

現代組織重視團隊合作,團隊中主管與部屬們除了需要有良好的默契及能力之外,團隊之間要有良好的關係及足夠的信任,才能帶給公司及組織更高的績效。本研究探討組織內部屬的人格特質是否與主管對部屬信任有些關係, 以及主管的領導型態在這些信任關係中是否也造成某種影響。研究採用主管與部屬對偶問卷來進行樣本蒐集。總計有效收回28位主管及140位部屬之主管部屬配對資料。以迴歸方程模式來驗證模型與提出之假設。研究結果顯示部屬五大人格特質分類中,親和性、神經質、以及經驗開放性人格特質會影響主管對該部屬的信任。而主管的領導型態對於部分人格特質屬性的部屬與其信任具有調節效果。亦即,關係導向領導型態的主管,對於親和性人格的部屬會更加信任。研究結論提供企業組織設計及領導文化與組織制度分析之參考。

Abstract

Modern organizations attach great importance to teamwork. In addition to the good tacit understanding and ability of the supervisors and subordinates in the team, a good relationship and sufficient trust between the teams can bring a higher performance to the company and organization. This research explores whether the subordinates’ personality traits within the organization are related to the supervisors’ trust in their subordinates, and whether the supervisors’ leadership style also has some influence on the trust in their relationship. The research drew up a dual questionnaire of supervisors and subordinates to collect samples. A total of 140 subordinates and 28 supervisors in charge of valid matching questionnaires were collected. It used regression equation model to verify the model and proposed hypothesis. The results of the study show that among the subordinates’ five personality traits, agreeableness, neuroticism, and openness to experience personality traits affect the supervisors’ trust in the subordinates, while the supervisors’ leadership style has a moderating effect on the subordinates and trust of some personality traits. That is, supervisors with a relationship-oriented leadership style have more trust in their subordinates with affinity personality. The research conclusions provide references for corporate organization design and leadership culture and organizational system analysis.
